Lift administrative burdens:
* Make reimbursements trivial and fast, not endless forms that feel pointless. Trust but verify, e.g., audit some.
* Assist deeply new recruits with finding accommodation. It's overwhelming enough to move cities, countries, cultures, to start a new job, and then have to spend all your time and attention looking for somewhere to live. Arranging short-term (e.g., months) accommodation nearby like a hostel also helps a lot.
* Keep track of visas, work permits, expiry dates, and so on, on behalf of the academic.

Academically:
* Implement rotations for PhD students if you don't have them yet. It's nigh impossible for a graduate school applicant to know how good a fit a lab will be. Having 3 options and being able to compare across is a great start.
* Organise regular training sessions for skills young (and old) biologists often don't have: image processing, writing manuscripts, making figures, editing posters.

At the faculty level:
* Establish a visiting scientist programme. Make it easy for scientists (students, postdocs, PIs) from other institutions to visit you for 4 months or for a year. A huge source of ideas, new experiments, and future recruits to your institute.
